Leading from the margins. Teacher librarian work.

 

My role as teacher librarian is like plasticine. I rarely try to explain what it is because it’s different for every TL and different for me from day to day, and so it’s complicated and  nobody wants a long-winded answer.

Broadly speaking my role is to support and enhance teaching and learning in the school, or more correctly, to support students and teachers and enhance what they do, because it’s not a program, it’s a human to human interaction.

When I collaborate with teachers, it is different for each collaboration. That’s obviously the same for every TL. I might have an idea, a vision, but I need to start from where they are, from what they are doing and from what they want to do. Conversation is absolutely the most crucial first thing with a lot of listening from me. And then questions to clarify my understanding.

I realise that I should remain as open as possible to the the way this collaboration might go because that’s the only way a true collaboration can work, and the only way we leave room for the best possible work to happen.

Recently I asked permission from an English teacher to sit in on one class – it was a year 10 English class – on a regular basis. I wasn’t sure how to explain it to her, but I knew that I wanted to be there to observe her and her students, to see the teaching and learning processes, to understand her teaching style and see the content and skills being taught.

Often teacher librarians do one-off lessons, sometimes without knowing the names of most of the students, not knowing anything about them. Typically we perform  a specific job eg we help students with their research process in one of their assignments. I call this a performance. We often feel put under pressure to perform well because this might be the only time we see these students all term or even all year, or else we don’t want to disappoint teachers in case they don’t ask us back. The pitfall is if we try to cram skills and content in a way that is often doomed to fail. Maybe fail is a harsh word, but it’s our only chance to make a difference, to prove ourselves, to convince students and teachers that what we do is valuable.

I believe that real teaching and learning is possible only when there is a developing human relationship between students and teachers. How is this possible in a short one-lesson performance? I don’t think it is. And so teacher librarians are often trying to brainstorm ideas which will enable a more organic relationship with teachers and students in the classroom.

Back to the English teacher – I did feel a little odd just sitting there in the first couple of classes, doing nothing but taking notes.  I wasn’t sure at this stage what I would do with these notes if anything at all but I just kept taking them in the hope that something would be revealed to me. Although I knew the students were studying poetry, I knew that the exact shape of the learning in that room was as yet unwritten.

A class is a process, an independent organism with its own goals and dynamics. It is always something more than even the most imaginative lesson plan can predict.

Eventually I decided to quietly create a blog and just add them there. There were three posts for three lessons and I added a couple of images and a video. The students are reading poetry and going through the process of annotating the poems and constructing their understanding together, guided by the teacher.

I wasn’t sure what the teacher would think of the blog – which I started without asking permission, but only as an experiment – like throwing some lines onto a page, just testing possibilities. I emailed the link to her and her response was positive. She remarked on the value of the audiovisual aspect. Blogging does work even just for the documentation of what happens in class. It’s neat, sequential, easy to add images/videos, and is an excellent archive.

This is a good start, I think. Good to show rather than tell and wait for the confirmation. There’s so much more to blogging but better to wait and let it unfold. Best to take the cue from the teacher. Patience and communication will hopefully lead the way to a fruitful collaboration.

When I read ‘leading from the margins’, without knowing the context, I thought to myself ‘that’s what I’m doing – I think’. Hope I’m not being presumptuous. I’m trying to shift things in small ways and I’m doing this not from any position of importance or power but just from a quiet, unremarkable place.

Someone might ask: Is what you’re doing, strictly speaking, the role of a teacher librarian? I hear that voice in my head sometimes. Should I really spend time ‘sitting’ and waiting for something I know not in advance to start stirring that will inform my collaboration in this class?

Collaboration is a good thing, yes?  A lone teacher can do a great job but out of class teachers communicate with their colleagues. There is nothing odd about two people in the classroom although I can see how habitual ownership of the class by one teacher can result in rigidity. I bring to the collaboration a passion for connecting students with each other and beyond the classroom. A blog can make that happen. Firstly it allows a student to connect with himself, to write out his thoughts and construct his understanding. The blog follows the development of this process and archives it, allowing retrospective reading. A blog is a published writing platform and invites readers. Suddenly the student is not just writing for the teacher in order to receive corrections and marks, but has a reading audience. At the very least the readership of his classmates. And beyond that the possibilities of interaction beyond the classroom.

I’ve been blogging for over 8 years and connecting to people across the world – people who share my interests and love of learning together – so I understand what’s possible. Talking about it usually doesn’t win teachers over but showing what’s possible and going slowly will have a better chance. I hope.

The wall has ears. When your students get it and start talking from the heart.

Just when you think you’ve been talking to the wall, you realise unexpectedly that some of your students have been listening when they suddenly start speaking from the heart to their peers and you realise that they get it.

I coordinate the co-curricular group, Competition Writing. I’ve blogged before about this group I inherited along with the title that didn’t sit right for me from the outset. Three and a half years later and the title remains but the philosophy of the group is changing before my eyes. I’ve been talking to my students about the passion for writing and learning community which is what I hope will become the focus of the group despite the title, but talking at students and becoming as a group are two different things.

The co-curricular groups are designed as an opportunity for students to take on leadership roles, and this is one of the reasons why it’s taken so long to get to this point – the start of a more democratic learning community. Students stepping up to the role of captain must have some sort of idea of what behaviour a leader exhibits, and the leaders in my time have been an assortment of personalities but with one thing in common: taking up all or most of the hour-long session with talking AT the students. They feel that they have to step up as experts and relay their ‘expertise’ to the students in a lecture style. Some have used the screen for powerpoint and occasionally videos (spoken poetry) but it’s interesting what their perception of teaching is – and how this implies that their experience as students has been as passive listeners, being taught to.

My library roster has not always allowed me to be present at these meetings (yeah, right? but this year is different) but occasionally I have snuck in and attempted to have a word to the group.  My main objective has initially been to encourage students to share their writing in our blog, Unicorn Express, and I’ve spoken to them about the authentic reading audience – the fact that their writing is published and read by a global audience, not only read by their teacher; the opening up of constructive feedback and response by any reader – all the things that I think transform the act of writing from a prescribed thing to a real thing and which must affect the way writers feel. Yes, students write to improve writing skills and for a good mark, but more than that, everyone surely wants some kind of confirmation, something that affirms their ‘soul’ (and I feel entitled to use this word after reading bell hooks).  All learning surely exists in a space where our whole person relates to others in a holistic way, not just the intellectual side of ourselves, not just the grammatical or stylistic side of ourselves  as writers.

Last year our Writing Competition (always feel I use this word facetiously) leader did a great job running regular fortnightly meetings, with the energy of a confident extrovert. I’m grateful for that, but still I noticed that the students were sitting silently and listening for most of the session. Writing mainly took place outside the meeting. We also have a Facebook group which I created for communication but also in the hope of creating a space for sharing articles and interesting bits of information, ie. learning outside the meeting time.  It’s been a place where I do all the sharing but at least I can see how many students ‘read’ the posts. Despite my constant encouragement, none of the students have inhabited this space as their own, and I’ve been stuck between thinking I should stop posting and thinking that if I did the space would die.

Anyway, back to what I was saying before. Last year, as I read the wonderful writing students posted to the blog, the same students who remained silent in the meetings and gave nothing of themselves away – and weren’t put in a position where they were challenged to – I started thinking that it might be interesting to encourage an introverted student to take the leading role. Yes, that was a risk, and last year’s leader was concerned about this, but it was a risk I really, really wanted to take. Leadership is not always extroverted, and can come from quieter, less confident students. Isn’t the leadership role an opportunity for all students to learn about how they can also be leaders and for the group to see all the many faces of leadership?

So this year we have a very different leadership – one student as captain and two co-captains. I know how talented they are,  but I also know how challenging it is for them to stand up in front of the whole group (which is quite large) and win the attention and respect of the students. Having nominated them I have to trust them, and I do, but I also have to discipline myself not to step in too much and to let them run with it.

Last Friday the new captains ran their first meeting.  They did a spectacular job, and my heart melted listening to how they talked about the purpose and philosophy of the group. They had been listening all the time! They completely understood what I had been talking about and trying to model with the blog and Facebook group. In about ten minutes (because they wanted to spend most of the meeting writing together) they said that, although members would have the opportunity to earn diploma points (all co-curricular groups did) and to enter writing competitions, they hoped that the group would be more about sharing the passion of writing and becoming a writing community (I’m paraphrasing). They encouraged students to post drafts to the blog, and talked about the writing process as the most important part of writing, and how feedback during this process was invaluable. They encouraged frequent writing and posting without worrying about imperfection or incompleteness. In the same way, they encouraged students to make themselves at home in the Facebook group (MHS Competition Writing) as a space to share whatever they found interesting or were passionate about. I was so proud; I was exhilarated!

And then they gave a writing prompt (‘A man walks into a bar and sees’) with a short time limit, and everybody wrote, and then brave people read their writing out. It wasn’t brilliant but it wasn’t expected to be. I felt the satisfaction in the group of being given the opportunity to write together, and then to share. I asked if students were comfortable to leave their writing (a short paragraph) with me, that I would post everything to the blog.

Speaking to the captains at the end of the meeting once everyone had left, they told me how nervous they were before the meeting, and I told them how fantastic they were, how they so naturally and beautifully responded with generosity to those students who read out their pieces, and how well they had prepared by thinking carefully about what they wanted to achieve in the session. Everyone had been involved in writing activity, and the expectations of the group had escaped the traditional confines beyond diploma points into the realm of joyful sharing of writing passion.

I’m excited about this group and look forward to see how it develops, and to documenting the progress of the writing community.

Because #MOOCMOOC and Connected Courses have been about community building above everything (at least in my opinion), I am passionate about assisting my students to feel the joy of connected learning even as they learn within a program.

What leadership has meant to me

This year, by default, I’ve been head of library at Melbourne High School. At no point have I desired this position, and I’m happy to say that we have a wonderful head of library all set to go next year, Pam Saunders, who is currently head of library at Princes Hill. However, despite the trials and tribulations of being default head, I have to admit that I’m grateful for the new experiences which I would never have deliberately chosen but appreciate retrospectively.

I came across this paragraph about a particular style of leadership which describes the my style perfectly – only I didn’t know it was a style; I was just following my gut feeling –

In teams one of the more effective styles of leadership is the participative style. This style of leader seeks to work with team members and encourages collaboration. The participative leader consults and looks for consensus when making decisions. This style of leadership welcomes suggestions from the team and does not respond by merely paying these suggestions lip service but genuinely considers how these suggestions can be used.

In terms of the participative style of leadership, I’m glad I went with my gut feeling and amazed by the diverse talents of my team. You really don’t know the extent of what people are capable of until you trust them (and thus empower them) to take responsibility for their areas of expertise. I think it may have taken a bit longer for them to trust me, and the time is takes for each person can’t be rushed. At this point, despite the dramas we’re experiencing every day in the midst of our refurbishment and changes to stocktake since we’ve adopted RFID, I’m feeling quietly happy knowing that we’ve had an awesome year, and that so much good has happened as a result of our collaborative efforts.

Next year I hope to focus more deeply on a meaningful use of social media in student learning. I’m also keen to develop my research skills to a stage where I feel qualified to prepare our students for university. I’m in two minds about whether I should contact research librarians at universities or Masters students who would have deep knowledge of the research process. Any suggestions will be greatly appreciated.

Where I am now, where I’ve come from. Reflection.

Reflection and evaluation have always come easily to me, for which I am grateful. It’s not always pleasant but it does help to move forward, or rather, break out of one skin into the next.

In my professional life, I’ve celebrated with my colleagues our first term ‘under my leadership’. I say that with a smile because my role as head of library at Melbourne High School has been passed to me like an unwanted basketball, and my leadership has depended desperately on the experience and good will of my colleagues. Still, at the end of a term which contained an unusually high number of new challenges for all of us, we acknowledged (and celebrated with Laurent cake!) our successes and triumphs, our new directions and relationships. It’s always been a challenge for me to see the positive things amongst the clutter of problems and unresolved issues which tend to cloud my clear vision, being a perfectionist, and often demanding of myself unrealistic goals, but I’m happy to say that, with the help of good friends, I accepted the cake and focused on the whole picture. We had, after all, successfully managed the move to RFID (with related technical issues, as always); moved the huge cultural shift of a silent library – having provided the VCE students with an alternative space for their private study sessions – which surprised us all by demonstrating that most students actually preferred to study under our politically incorrect hovering and insistence on silence than go to the more relaxed space with a moderate amount of noise;  acted on our determination to leave the library more often to make connections with teachers and be associated less with desk duty and ‘library duties’ and more with meaningful support for teachers and students; made a good start on our promise to staff for delivery of services which responded to their specific requests for support, both in curriculum creation and collaborative teaching; worked on the planning and preparation for a refurbishment of the front of our library involving a temporary reallocation of desks, shelves, books and the like in readiness for demolition some time next term, and many more things I won’t mention because this paragraph is getting much too long.

In my personal professional life, some things changed – as they do. My activity within social networks was reduced but not weakened. Obviously I had much less time for online interaction, and sadly missed some opportunities and events (not all), but my focus was more strategic, more targeted and less serendipitous. Twitter, Facebook, Google+ and other online communities have still been my lifeline, professional development, inspiration and connection to new developments and ideas. Blog posts have become less regular as priorities have shifted – all as it should be – in exchange for projects which have resulted in the satisfaction of making things happen, introducing good changes and bringing some people with me.

Do I still have readers? I’m not sure – but then this blog hasn’t attracted dialogue with others for some time. Does it matter? Maybe a little – everyone wants some kind of response when they write (I think), but then again, the writing clears my head and creates another record amongst all the posts since 2008. It may be sand art but I value the opportunity to share my thoughts with what is potentially parts of the world – at least a world further than my own backyard.

What have I learned this year?

My colleagues are my strength and support – at school and beyond. If you openly value and respect people, they will reward you with good things and surprise you with unexpected things too. Leadership is not control; it can survive uncertainty as long as that doesn’t turn to fear which makes you lose trust in your people. Life’s too short to keep on the tried and true, safe path – follow your instincts. The change you want will take time. Celebrate with your friends – and cake!

Who’s leading? How a movement is made

Derek Sivers received a standing ovation at TED for this talk about leadership.

This really made an impression on me. I realised that, yes, it’s the first follower who plays a crucial role,

he publicly shows everyone how to follow.

This is so true, and I can speak from experience when I say this. Last year, when I took the risky step of creating a ning for a class, my brave and trusting friend Maria was the one who said yes, I’ll do it with you.

It takes guts to be a first follower! (Thankyou Maria! You’re the best)

She trusted me (even when I didn’t trust myself), and together we joined forces not only to create the ning as a learning and teaching platform for the year 7 class, but we forged new territory as we went, supporting each other and later demonstrating to the rest of the staff what this new learning environment looked like.

The first follower transforms a lone nut into a leader.

This year our school has taken off with Web 2.0 platforms for classes, a couple at first, serving as examples for others. Thankyou, Una and Catherine, for making the ning such a rich learning environment and inspiring other teachers.

The 2nd follower is a turning point: it’s proof the first has done well. Now it’s not a lone nut, and it’s not two nuts. Three is a crowd and a crowd is news.

Now there are more and more teachers wanting to try nings, having seen the wonderful examples.

Now here come 2 more, then 3 more. Now we’ve got momentum. This is the tipping point! Now we’ve got a movement!

I may be jumping the gun a little, but I’m predicting that soon the Web 2.0 learning platforms and tools will be part of the everyday learning and teaching practice at my school.

As more people jump in, it’s no longer risky. If they were on the fence before, there’s no reason not to join now. They won’t be ridiculed, they won’t stand out, and they will be part of the in-crowd, if they hurry. Over the next minute you’ll see the rest who prefer to be part of the crowd, because eventually they’d be ridiculed for not joining.

I love the advice that Derek Sivers gives about leadership – listen particularly if you don’t consider yourself a leader:

The best way to make a movement, if you really care, is to courageously follow and show others how to follow.

When you find a lone nut doing something great, have the guts to be the first person to stand up and join in.
